For owners of $1M–$3M allied health clinics

Know what every clinician actually earns you — and run the clinic on that number

Operator is Culture Of One's group program. Your clinic — payroll, billings, diary — built into the system, your own dashboard on top of it, and a weekly call working from live numbers. It kicks off Tuesday 13 October 2026, and founding places are offered to the waitlist first.

The problem at this size

Past $1M, the wage bill is something you can feel but can't see

At $1M–$3M you have clinicians on the books, a diary that mostly fills, and a payroll that goes out whether or not you looked at it. The next Health Professionals award rise lands on 1 October — in your actual pay runs within weeks. And the honest answer to "what does each clinician earn the business, after what they cost to employ?" lives in a spreadsheet you built at midnight — if it exists at all.

So the big calls — pay rises, hires, price moves, whether a room even washes its face — get made on gut feel and last quarter's bank balance. If you can already answer that question for every clinician, down to the dollar, you don't need this page. Most owners we talk to can't — not because they're not across the business, but because building that machinery is a job in itself.

What Operator is

Your clinic in the system, your numbers on a dashboard, and the room working them with you

01Your clinic, built in

Your payroll, billings, diary and contracts uploaded in your first 30 days. Not a template — your actual clinic, in the system.

02Your Operator Dashboard

What each clinician earns the business — their billings against their full cost of employment: wages, super, leave loading. Built from your own payroll and billings, so the numbers are yours, not an industry average. And what the award does to it, modelled forward as each rise lands.

03Weekly numbers call

Group session, every week, working from live numbers — yours and the room's. The decisions get made on what the numbers say, not on how the week felt.

04Monthly module

A 12-month program: first the truth about your business, then what has to change, then the levers that change it, then the culture that holds it.

Owners who've done this work with Shane

"What resonated with Shane was that it was more about people and culture than just the numbers. We went from 45–50K a month to sitting between 55 and 60. It's also given me the confidence to raise my prices and sleep at night."

Frank Romeo — Director, Form Focus Physio

"Shane had literally done what I was trying to do. My own ego almost stopped me — I figured I could do this myself. In four months we went from the early fifties to just under $70K a month. Worth every single cent and then some."

Ryan Taylor — Director, Glide Physio

"My practice has grown from a solo operation to a small team of five. When I have felt out of my depth, he has helped me navigate the issues with a personalised and collaborative approach. Shane's mentoring has been invaluable to my personal growth in leadership."

How it works

What happens when you apply

  1. You fill in a short questionnaire

A few minutes. Your clinic's size, your team, and what you want the business to do that it isn't doing now — in your own words.

  2. Shane reads it himself

Every application, personally. No sales team, no triage bot.

  3. If it fits, you talk

A short call that starts from what you wrote, not from scratch. You ask your questions, he asks his.

  4. Founding places are offered to this list first

When the doors open, the waitlist hears before anyone else — and founding terms are offered here first. They won't be repeated after the founding intake closes.

  5. If it's not the right fit, you'll be told straight

And pointed at the thing that is — whatever your size. The application exists so that conversation happens before any money does.

Before you apply

Applying is not buying

What applying does — and doesn't — commit you to

  • No payment is taken on this page, on the application, or on the call.
  • The application is an expression of interest. You can walk away at any point.
  • Nothing is sold on the questionnaire. The call is a conversation about your clinic, and you'll get straight answers about whether Operator fits it.
  • If you join, the terms are put in front of you in writing before any commitment is made.
